Building a Leadership Culture that Lasts

We often get asked, "What are people doing for leadership development?" When organizations think of leadership development, traditional training often comes to mind. But to create something that truly makes an impact, leadership development needs to be embedded into your organization’s daily life—something that shapes how you operate at every level. Here’s how to make it happen:

1. Start with a Clear Definition of Leadership

Before diving into strategies, you have to define what leadership means in your organization. Be specific about the behaviors and competencies you expect from your leaders—and ensure they align with your core values and strategic goals. But that’s not enough. Leaders at the top must model the way. They set the tone by embodying transparency, humility, and a commitment to continuous learning. If this foundation isn’t solid yet, focus here first. 

2. Leverage Cross-Functional Teams

Break down silos by forming cross-functional teams, where individuals from different departments can take on leadership roles—regardless of their seniority. This real-world practice develops critical skills like collaboration, project management, executive communication and strategic thinking, while also driving key initiatives forward. Cross-functional teams turn leadership theory into leadership action. They also foster a more connected, innovative organization as team members gain insights from other areas of the business.

3. Shift to Growth Focused Performance Management 

Leadership development thrives in a performance management process focused on learning and growth—not just annual reviews. Continuous feedback, regular goal recalibration, and ongoing conversations create a culture of getting better together. This is where real leadership muscles are built. Too often, performance management becomes punitive or purely evaluative, missing the chance to help people grow. Change that by centering your process around development.

4. Coach to Create Leaders

Coaching is one of the most underused but most powerful tools in leadership development. Equip your leaders with the skills to coach others, so they’re not just managing tasks but developing new leaders. When your leaders are great coaches, they help others unlock their potential and become the next generation of leaders.

5. Empower People to Lead

Empowerment is the secret sauce to growing leaders. Give your team autonomy and ownership. Let them make decisions and solve problems at the right levels. As they rise to the challenge, they’ll naturally develop skills and abilities. But empowerment only works in a culture of high psychological safety, where employees feel free to share ideas, take risks, and—yes—sometimes fail without fear of punishment.
